| Abstract: | The current business scenario, characterized by crises, pandemics, instability and uncertainties, has been experiencing changes in processes and structures, which outlines new demands on employees. In this context, organizations need to promote healthy work environments so that the employees can perform their roles in seeking greater professional fulfillment and obtaining better results at individual, group and organizational levels. Research indicates the strategic relevance of leadership, organizational virtues and human resources management practices in this context of new challenges. In addition, there is a literature gap regarding studies encompassing organizational behavior variables, particularly in comparative studies between public and private companies. Thus, the present study, with its multi-method nature, has the main objective of analyzing the relationships between leadership, organizational virtues and human resource management practices. To that end, this thesis is composed, in addition to the introduction (chapter 1) and general conclusions, by five chapters that were developed in the form of interdependent scientific papers. First, in chapters 2, 3 and 4, with a qualitative approach, systematic reviews of international literature were performed, with bibliometric analyzes, seeking to present an overview of the state of the art of each research variable, as well as its main concepts, foundations, assumptions, measurement instruments and empirical studies investigating their antecedents and consequences. Chapter 5, with a quantitative approach, consisted in identifying the perception of employees regarding the research variables, in addition to verifying whether the fact that the company is public or private influences this perception. In this study, through a survey, 362 questionnaires from public servants and 409 from private companies’ employees were obtained and analysis of variance was used in the comparison between the two types of companies, indicating significant differences in perception between public servants and private companies’ employees, in all variables. Chapter 6 reports a quantitative study, including 771 responses. The tests of the models of measurement of the variables were carried out with confirmatory factor analysis, verifying the internal validity, construct validity (convergent, discriminant and nomological) and reliability for the three measures. Additionally, the test of the structural model of mediation of organizational virtues in the relationship between leadership and human resource management practices, through structural equation modeling, was also validated, presenting a good fit. All the four research hypotheses were confirmed. As a general conclusion, the findings revealed significant differences in the perceptions of public servants and private companies’ employees, regarding leadership, virtues and practices, as well as the important role of leaders in strengthening the organizational culture, promoting virtuous actions, which increase the perception of human resource management practices, making them more positive. Finally, as a theoretical contribution, the research advanced by looking at a model that has not yet been explored in the scientific literature, covering both public servants and private companies’ employees. Regarding the managerial implications, it provides a diagnosis to the managers of public and private companies, shedding light on the need to consider the organizational virtues in the planning and implementation of policies and practices towards a more ethical, participatory, strategic and effective people management. |
