| Abstract: | Team learning helps its members to interpret scenarios, to solve problems and to develop themselves, contributing to team’s and organization’s effectiveness. It is defined as a multilevel phenomenon, in which an on going process of sharing, storing and retrieving knowledge leads to the development of shared mental models, potentially promoting changes in group behavior. In these scenario, emphasis is given to team learning behaviors: interaction patterns that favors the acquisition of a mutually shared cognition. Considering the importance of these behaviors, the present research aims to (a) measure contextual and group attributes that elicits team learning behaviors, and to (b) quantify these behaviors consequences. In the contextual setting, emphasis is given the transactional e transformational leadership. As for the team characteristics, the focus relay on group potency. To achieve the second objective mentioned, we sought to identify the team learning behavior’s impact on team effectiveness, more specifically, on group cohesion and performance. Data were collected from 132 workers, members of 42 work teams in a public organization. First, these team members answered about their leader’s style (transformational leadership α = 0,95; transactional leadership: α = 0,87), group potency (productive performance α = 0,91; social relationship α = 0,91) and team learning behaviors (α =0,93). In a second moment, they rated our criterion variables (social cohesion α = 0,84; task cohesion α = 0,70; and team performance α = 0,86). The theoretical model was tested using linear regression analysis and the results showed that transformational leadership (β = 0,22; p<0,01) and group potency (productive performance factor: β = 0,46; p<0,001) predicts collaborative team learning behaviors. In relation to the consequences of these behaviors, results show that they impact in social cohesion β = 0,47; p<0,001), task cohesion (β = 0,47; p<0,001) and team performance (β = 0,36; p<0,001). Furthermore, team learning behaviors mediates the relationship between transformational leadership and cohesion. To conclude, the findings provides empirical evidence of team learning behaviors antecedents and consequences and also clarifies its mediating role to lead teams to be effective. Practical implications and a future search agenda are also discussed. |
